SHORT STORY: RETAINING TALENT

RETAINING TALENT: WHAT MATTERS MORE IN THE CORPORATE WORLD TALENT OR LOYALTY?

During the annual appraisals, Anil was furious. He had received the same bonus as Madhukar. But he had done so much more work than Madhukar. He had turned around a loss-making unit into a profitable one in just a year’s time. He had cut costs and acquired new customers. Thanks to him, the company was now on an accelerated growth curve. In comparison, Madhukar had done nothing but for, sustaining a marginally profitable unit. That unit had so much potential which Madhukar refused to tap. Why couldn’t the owner of the company see all that?

But the owner of the company saw things differently. He told the CFO as they were finalizing the bonus, ‘Anil is an MBA, a professional. Sooner or later, he will leave us and go to another company where he will be paid more. We will never be able to match up the competition. On the other hand Madhukar will never leave us. He may not be a great stallion but he is a dependable donkey. Horses will come and go, adding bursts of success to our balance sheet, but donkeys will always grant us sustainable slow growth. We must therefore reward both equally.’

In the uncertain world of business, loyalty offers comfort to owners. This is an emotional need whose value is not understood by professionals. Madhukar will never be as smart as Anil but he is able to satisfy the emotional need of the owner.

Friends retaining talent is not easy. In Anil’s case, the owner has to make active efforts to retain him. In Madhukar’s case, the owner is passive. He knows that Madhukar’s mediocre talents will ensure he will never look out for another opportunity.

So what matters more in the corporate world? Talent or loyalty? Well you’re are the best judge.

The world moves with GPS. But how does GPS work? Let’s find out. GPS—global positioning system—is a space-age version of triangulation. Originally developed for military use, GPS has three components: satellites orbiting earth, master control stations around the world, and receivers installed in locations ranging from naval destroyers to private golf carts. In the U.S. GPS system, two dozen Navstar satellites orbit the planet every 12 hours, following six different orbits. Three additional satellites orbit as backup. The satellites contain atomic clocks that send precise times with each signal. The control stations monitor the satellites, using remote controlled on-board thrusters to manage their positions. When a GPS user on land or sea calls for location information, signals pass from orbiting satellites to user’s receiver. The length of time taken by the transmissions—usually a fraction of a second—helps determine distance to a point on an imaginary sphere, and the user’s latitude and longitude can be calculated by using the mathematics and triangulation. Three satellites would suffice, but more provide redundancy and compensate for inaccuracies. GPS signals are broadcast on two different frequencies, one for military use and one for civilian use. Civilian augmentation can provide precise location to within 0.4 of an inch.

WHY ARE THERE 360 DEGREES IN A CIRCLE?

A degree is a fraction of a circle, and there are 360 degrees in each of the imaginary circles that describe the surface of the Earth. The number 360, in this context, usually is, attributed to the Babylonians, (present day Iraq) who devised a base—60 number system. (Our modern system is 10). They probably were the first to divide a circle into 360 degrees (6 x 60). Some historians think that the base—60 system derives from the approximate length in days of a calendar year, but others claim that the Babylonians chose 60 because it is divisible by so many numbers. Hipparchus, the Greek astronomer, who invented the formal system of latitude and longitude, divided each Earth circle into 360 degrees, each degree, having 60 minutes. and each minute, having 60 seconds.

Lesson no 1

A crow was sitting on a tree doing nothing all day. A small rabbit who was passing by asked the crow, ‘can I also sit like you and do nothing all day long?

The crow answered: ‘Sure why not, come along. So the rabbit sat on the ground below the crow and rested all day. But in the evening all of a sudden a fox appeared from nowhere and pounced on the cat and ate him up.

MORAL OF THE STORY: to be sitting and doing nothing like a crow you must be sitting, very high up, on the ladder or position.

Lesson no 2

A turkey was chatting with a bull. ‘I would love to be able to get to the top of that tree,’ sighed the turkey, ‘but I haven’t got the energy to do so.’ ‘Well then, why don’t you nibble some of my droppings? Replied the bull. And added ‘They are packed with nutrients.’ The idea appealed to the turkey. He pecked at the lump of dung and discovered. That the bull was in fact right, as it actually gave him enough strength to reach the first branch of the tree. The next day after eating some more dung, he reached the second branch. Finally, after a fortnight, there he was, proudly perched at the top of the tree. But soon he was spotted by a farmer who promptly shot the turkey and had a feast.

MORAL OF THE STORY: Bullshit might get you to the top. But it won’t keep you there.

Lesson no 3

A little bird was flying south to escape the winter. It was so very cold that the bird froze and fell on the ground in a large field. And while it was lying on the ground there, a cow came by and dropped some dung on it. As the frozen bird lay there in the pile of cow dung, it began to realise how warm it was. The dung was actually thawing him out. He lay there all warm and soon began to sing out of joy. Just then a passing cat heard the bird singing and came to investigate, following the sound. The cat discovered the bird under the pile of cow dung and promptly dug him out and ate him up.

MORAL OF THE STORY: Not everyone who drops shit on you is your enemy. Not everyone who gets you out of shit is your friend. And when you are in deep shit keep your mouth shut.

It is office hours. Rush time and in the morning. The traffic is really heavy. Looks, as if, entire India is on the move and with that, India’s GDP too. Perhaps, it’ll go up substantially today. So will the sensex. But the very first few indications on the mobile say. Sensex is wobbling. Just like the morning hour traffic. It’ll settle and shoot up, maybe, after, traffic hours. Say towards the afternoon. Mind, as usual is filled with a lot of clutter, that keeps fogging me. There is always so much to do and so much to improve. But, where do I begin and where do I end.

Thank God, boss is not in town, today. O Jesus! … It’s already nine thirty. He might call anytime, on the office land line. Arrey! where is this idiot Ramesh. He still hasn’t given me the data. Without it, how do I prepare the power-point, for boss’s meeting tomorrow? Mobile rings—it’s a call from home. ‘Hello! Just, thought, of reminding you. Don’t forget, to pull out the cash, for Diwali shopping’—that was my evergreen wife. See the trust. The call is over, even without, my saying a word.

Mobile beeps. There is a whatsapp message. This could be the routine good morning, from Shashi. Arrey what is so good about the morning. It is the same old, Ram kahani. Sala kuch bhi nahi badalta hai is Hindustan mein. Mobile rings again … O—O boss.

‘Good morning, sir!’

‘Morning Anand, have you got the data from Ramesh?’

‘No sir.’

‘Speak to him. Drop my name. I need both the data and the power-point first thing, tomorrow morning.’ the call is over.

Arrey yaar. I forgot to recite hanuman chalisa today. ‘Jai hanuman gyan gun sagar … Mobile rings, yet again. This time it is Ramesh. ‘Arrey yaar when are you giving me that data? Boss called for it just now.’

‘I’m carrying it to the office. It’s nothing great. You can’t prove a thing with it.’

I restart my hanuman chalisa. Suddenly, the traffic light goes green. The car in front refuses to move. But the rear one is honking full blast. It appears, he has a greater stake in India’s prosperity than anyone of us. He tries to prove it, by honking. I’m about to complete my chalisa.

O God! What is this life? God retorts, ‘this alone is life.’ I put my car in gear. It slides into motion. When, Lord Hanuman says, ‘bye—bye, see you tomorrow. I’ll take the aerial route. As I need to remind others, too, about their Hanuman chalisa. They are ahead of you and on this very road. Even Durga and Mahadev are doing the same. Bhakts are under a lot of work pressure. No time.’ I remember Mom. Dad can be remembered later. I’m starved of time.

My stomach churns—‘breakfast!!’ I remember its lying on the seat behind. It’ll now have to wait till I reach office.

I raise the volume. The RJ is once again there. To tell me how exciting life is. She connects with me every morning like a soul mate. Plays a few peppy numbers for me, to, rev up my mood. By the time I reach office I’m all perked up. When, I’m sucked in for the day. And why only the day, it is day after day.

And that’s life.

THE RAT- RACE

In the heat of life,

There was never a summer,

But when the heat was over,

Only the winter got closer.

In my hectic life,

I was always uptight,

About things that mattered,

And also about things that didn’t matter.

In the days of heat,

Life was like a marathon race,

Where some pseudo brainwaves,

Had termed it as a rat race.

One initially thought,

It’s a onetime race,

But sadly, it turned out to be,

A lifetime of a race.

Where, the rats were surprised,

That it was some enterprise,

Where man stole the race,

And made it into a rat race,

And that too, without their gaze.

It all started well,

Like the string of jingle bells,

But soon the jingle was over,

And you were left as a rover.

There was so much to do,

And so much to improve,

Where I had my own dreams,

To brew and stew,

Until one day I realised,

I had a career to pursue.

Between the race and career,

Man had no breather,

Soon he became a teaser,

And with that a big schemer.

That resulted in endless pursuits,

And pointless disputes,

Bereft of generosity,

And full of ferocity,

Where humans were estranged,

And demons were ordained.

From exhaustive to repetitive lifestyle,

To loads of competition,

Until one day I realised,

Sanity was about to get paralysed.

As the stance of life was changing,

Where heat was evaporating,

Where winter was upstaging,

Grace was receding,

And where time was forsaking.

Is when I asked the creator,

What happens now?

When heat becomes cold,

Summer becomes winter,

Hectic become skeptic,

And I become rustic.

Nothing said the creator,

As good sense of life is always greater,

Then the rat race,

That happens to be a crater,

And in disguise a hater.

So come out of it,

To live in the winter,

That also has a summer,

That also has a shelter.

For rat race is just a phase,

And phase should not be a craze,

And the ultimate is encased,

In the wisdom of faith.

The word ‘boss’ is perhaps the most dreaded word in any company. We all deal with various kinds of bosses in our career. I too have dealt with many in the past. The very expression as if pyramids naturally on words like the ‘leader’ or the ‘coach’ as if it is God gifted to hierarchy. But that is certainly not the case.

In my long career, I too worked with a variety of them where each one had his own SWOT to mull. At times I even pondered if the boss is a collective strength of his subordinates together with his qualification, skill, talent and experience. And in the same ratiocination what then is the subordinate? But answers were not quite visible.

In the long corporate saga of every executive that keeps unfolding from time to time it will be interesting to observe the type of bosses you come across. Some bosses are oven-baked with qualities of leadership and are excellent coaches. They are not stuck-up on hierarchy; and are devoid of any hangover about their tall qualification, wide experience and seniority. But a majority of them may not be like this.

During my long innings, I interfaced various kinds of bosses. Where, I also took adequate pains to study the bosses of my colleagues and always kept an eye on my boss’s boss and never deviated from keeping my focus on the top boss, from where, actually, the culture of the organisation flowed.

Annually, HR defines the KRAs of each functionary in the company but the grey area remains. The delicate relationship between the boss and the subordinate as there is always something ‘intra’ about it.

A successful boss is a person who can extract maximum out of the ambience in the given environment. But for that to happen optimum tuning is required with the team. Sadly, some bosses only keep cribbing about the capabilities of their subordinates. Conversely subordinates tend to perform better if the boss is approachable and can add value in problem solving and for sure possesses the art of debottlenecking. This requires, both soft skills and talent and bosses who don’t have this in abundance, usually confine themselves to isolation.

TYPE OF BOSSES

While dealing with your boss try and get to know more about the behavioural side of him. For all you know he might have feudalistic tendencies in him where he might consider you more of a constituent then a co-worker. Such bosses are like tyrants and prefer sycophancy to merit. So, one can call them feudal bosses. Then there are some bosses who are soft by nature and don’t demand much out of you, nor do they reprimand you, but they never ever do anything for you considering your worthiness. One can christen them as frigid bosses.

The third variety are the ones who give their subordinates enough space to move around and train on the job; but themselves do not extend a helping hand in training you. But overall they are concerned about you and have a magnanimous heart. They are also open to learning from you on a selective basis. You may call them friendly bosses.

But the most spectacular variety, are the ones who not only demand work out of their subordinates, but also keep coaching them to perform better. They also have the talent to train you on the job in case you are not skilled to perform the task. This is the prized catch: Boss+talent+coach.

In this digital and high-tech world where talent is replacing experience every moment. The line between the boss and the subordinate is only getting hazier. So, there is need for bosses to move from ‘Bossgiri’ to a talent retentive boss.

IN THE ‘MARCH-PAST’ OF LIFE

In the march-past of life,

I often had to fight for my right,

So also, in the march-past of life,

I often had to fight for my plight.

Where in the backwaters of my aspirations,

There was always a march-past of ambitions,

And in the animation of my fantasies,

A march-past of tribulations.

For in the spate of luck,

My share was low,

But in the spirit of struggle,

My march-past was rife.

For who cares and cares who?

As you are a small fry,

But the march-past of life,

Took me to the skies.

And in the barracks of life,

Whenever it begins to twilight,

I pull out my boots,

For a march-past of another kind.

Though names and definitions change,

March-past remains the same,

And even though it has no great name,

March-past is the gateway to fame.

And march-past is divine,

As it quarantines,

The unwanted malware of your mind,

Just to keep you in line.

I was once travelling with a senior colleague of mine, somewhere in Uttar Pradesh. We were on a long and arduous company tour. To launch a few of our products that had a rural flair. Having been out for about twenty days now. Homesickness was but evident on our faces. And a deeper look even revealed we were famished.

This colleague of mine had a weird sense of humour that often hyperlinked you to a jolly laughter a little later. He was also a voracious reader, mostly of management books which he preferred to expeditiously lay his hands on. Much before the company moguls did. Largely, to orchestrate is own personality … ‘Ya-ya, I too, have read it.’

Amid the pile-up of fatigue, and on a sweltering Sunday we were roughing it out, from one meeting to the other. Talking vivaciously about our product, is when the day finally merged into a lazy evening.

We finally returned to the hotel. Where, we were sharing a room. On our way back we had picked up some chilled beer as hotel bar was indeed, expensive.

The plan of action now was to have a quick shower. Even when, the tap water was boiling hot, owing to the severe heat of summers. So as to, catch the beer within drinkable temperatures. Mind you … the room did not have a fridge.

So, as a senior he barged into the toilet first for a shower. But only to return within minutes, since the water was so very hot, is when I followed suit. Where, while rushing through a quick shower. I couldn’t help but notice, his severe hair fall that didn’t speak well of his scalp.

After I was through, we finally decided to uncork the bottles. The beer was still drinkable. So we gulped down the first sip after a well deserved cheers, followed by a concomitant munch, is when I said,

“Dada you’re losing a lot of hair. I just noticed in the toilet.’

Upon hearing me, he had another draught followed by another munch— some spicy peanuts. He then looked into my eye and very seriously said.

“Arrey baba, mein toh chahaton hun ki sab bal gir jaye aur mein General Manager ban jaun.’

As a tube light. I flickered for a few moments before I understood what he actually meant, when we both started laughing.

Those days the General Manager and Head of our Marketing division, was a bald gentleman.

This causerie is only a tribute to my senior colleague Debashish Gangully who died of cancer in the US some time back. The General Manager and Head of Marketing then was Mr. V. A. Pemaiah, who took the joke quite sportingly when we told him later. But, I really don’t where he is now.

In this busy life of ours whenever you look back you’ll find. Over the years so much has happened, that is so very captivating and worth remembering, but unfortunately we don’t have the time for it.

QUALITY AND CONSISTENCY-HALLMARK OF ANY BUSINESS

By quality we generally mean. Standard of a product, when compared with other brands of the same product; and how good or bad something is. And, when we want to classify it, we call it poor, good or even excellent.

Quality, to my mind is also deliverance of what you promise. For, quality is something that keeps evolving, and anything that evolves cannot become an ‘excellence’ overnight. So quality varies along the process of evolution of a product or service.

Sporadic quality here and there has little meaning, unless it comes along with consistency. As that once-in-a-while approach to quality, appears as an insouciance dabble by any producer or marketer.

Recently, when I was in my hometown. I visited ‘King of chaat’ (a street food joint) a couple of times in Hazratganj—an up market of Lucknow, that I used to visit some thirty years back. Since, then, this food joint has gone through a generation and has even grown exponentially.

But that apart. I was more astonished at the very fact, that each dish tasted just the same as it used to taste some thirty years back. And, in all probabilities many of their employees also by now, must have changed hands. But the food joint has been able to maintain its foot fall only through its dictum of quality with consistency, I’m sure.

And this is not an example in isolation. As in every city you will find similar street food joints that must have commenced with tasty quality. But those that have survived, and saw growth had the element of consistency in them and the rest packed off.

That brings me to the moot point. That each business professional should also be like a street food joint that needs to consistently give quality output to grow in life. I am particularly comparing such professionals with street food joints, because they operate under the most difficult circumstances and are not as resourceful as big enterprises. And, apart from internal pressures they also take on fierce extraneous pressures to which they are often vulnerable.

So, after having a good fill in ‘King of Chaat’ that day. Before leaving the place, I asked the current owner who happened to be the son of the founder. His key to success and this is what he had to say,

‘My father gave me three important business tips. One, never be in a hurry when you get a chance to understand your customers taste. Two, quality without consistency is flippancy. Three, consistency without quality is stagnancy.’

CONSCIOUS CAPITALISM AND SPIRITUAL WISDOM

British author and journalist Michael Smith wrote in ‘Beyond the Bottom Line’, in 2001, that 51 of 100 top revenue-generating institutions were business corporations and not nation-states. And the then world’s three richest people owned personal wealth greater than the GDP of 34 poorest nations. Smith’s new book ‘Great Company’, published in 2015, updates that 80 richest people own more wealth than what is owned by one-half of the human race and very soon just 1% people will own wealth which equals what the rest 99% of us would have. Could the collective wisdom of business, governments, regulators, investors, leaders and people of all types bring about better distributive justice?

Rubert Eccles, professor of strategy and Business at Harward Business School, in his book ‘Integrated Reporting Movement’ on corporate sustainability says, “The spirit of Ubuntu, an African values system, was suggested as a natural foundation for effective corporate governance.” Simply put it means something like, ‘I am because you are, you are because we are.” The authors keep stressing on ‘integrated thinking’ as being more critical than integrated reporting.

Cindy Wigglesworth in her book ‘SQ21: the Twenty-one Skills of Spiritual Intelligence’ defines spiritual intelligence in a faith-friendly and faith-neutral way as: “The ability to behave with wisdom and compassion, while maintaining inner and outer peace, regardless of the situation.” it shows up as our ‘best of head and heart’ every moment, every day and with equanimity under all real-life or work circumstances. While appreciating the diversity in leadership profiles, spiritual intelligence is not only another type of intelligence among many, but “it also becomes a source of guidance and direction of the other dimensions of fully developing human potential”.

In a process of broadly four clusters-knowing oneself better; knowing the world from a new position; by working hard on self-mastery; and developing social-mastery- it helps to create a spiritually resonant culture. There are 21 skills and methods that form an assessment and measuring process for leadership development. Spiritual intelligence can be acquired and it actually works. It is practised by business leaders like John Mackey, co-CEO of the $11billion company Whole Foods Market that runs 340 stores with a 70,000 team. Mackey has not only produced a famous book ‘Conscious Capitalism’ but admits that this process pulls together analytical, emotional systems and other aspects of thinking to generate a more conscious leader.

Mackey says that the view of conscious capitalism is therefore quite contrary to what Friedman held about the ‘business of business’ just being running it well. Mackey asserts, “We want to improve the health and well-being of everyone on this planet through high quality foods and we can’t fulfill this mission unless we are highly profitable … Just as people cannot live without eating, business cannot live without profits. But most people don’t live to eat, and neither must businesses live just to make profits.”

The critical point of convergence comes in when Mackey focusses on helping everyone create greater meaning and purpose- which resonates with the core principle of spiritual intelligence which is to cultivate the practice of reaching beyond oneself. Ratan Tata, as chairman of Tata Sons, while commenting on Mackey’s book said, “Businesses need to be driven by a purpose higher than maximizing profit, and they must ensure optimizing benefits to all stakeholders. Only if that happens, can capitalism deliver to all humanity the full societal benefits it is capable of. “The purpose of Conscious Capitalism or Integrated Thinking could perhaps be realised only when an overarching facet of spiritual-leadership guides.
